Challenges when Sourcing Candidates

·      Recruitment and retention are the two main challenges. 

·      Finding people with experience for specialized roles is particularly difficult.

 

Backgrounds that tend to lead to success

·      Sometimes the people that look perfect on paper cost more but do not always work out as well

·      Communications Major

·      Internally recruited from call center side of the business

·      A confident personality type is helpful in this field

·      Finance side

·      Television type trafficking jobs moving to AdOps

·      Recruiting employees with media planner or agency side experience has some success.

 

What are the best places to find people with experience?

·      Posting jobs alone often does not work well.  You need to use a combination of methods and networking.

·      Linked In

·      Internal recruiting

·      Post on AdMonsters

·      Employee Referrals

 

Thoughts on starting with Jr. level applicant and training/building them up

·      Jr people tend to stay longer if there is a career or learning track

·      Interns

·      With all the newer aspects that AdOps has like Yield components and Programmatic, it is harder to take an entry-level person and train them. 

·      One idea being tested is hiring in pairs.  Hire an experienced person at the same time as a Jr. person.  (This has been hindered because of difficulty in finding an experienced applicant)

 

Retention Strategies:

·      Use Micro-promotions

·      Provide a training and education path to their next role, even if it is ultimately at another company. This will keep then interested and engaged.

·      Working with HR on salary to make sure it is in line with the industry

·      Educate AdOps team on business operations side as well.

·      Structure the team so that it is less about climbing a ladder and more education based

·      Some traffickers go to sales planning or ad tech – that at least keeps them in the company and keeps them motivated

 

The IAB AdOPS Certification·      It’s not a cure all, but it is a great start.

 

·      We need to get involved with the IAB and make this work.

·      It would be nice to have a forum for the people that have passed the exam.  (IAB has a LinkedIn Group for those that passed the sales side certification)
